Efeitos da Consistência do Sistema de Gestão de Desempenho de Recursos Humanos no Engajamento no Trabalho

A pesquisa tem como objetivo analisar os efeitos da consistência do sistema de gestão de desempenho de recursos humanos (CSGDRH) no engajamento no trabalho, em uma Autarquia Pública Federal Brasileira. O estudo quantitativo, descritivo, caracterizado como uma Survey Single Entity, trabalha com uma amostra de 132 servidores públicos, com no mínimo 8 participações em processos de avaliação de desempenho de pessoal. A relação investigada foi testada a partir da modelagem de equações estruturais. Os resultados demonstram relação significativa e positiva entre CSGDRH e o engajamento no trabalho. Tais achados são convergentes com a literatura e revelam que a consistência tem o potencial de reforçar o alcance dos objetivos propostos pelo Sistema, ou seja, aumenta o suporte à criação e sustentação de altos níveis de engajamento no trabalho. Conclui-se que a CSGDRH precede o engajamento no trabalho, no ambiente da autarquia pública em estudo. A partir da construção da relação entre a CSGDRH e o constructo comportamental do engajamento no trabalho, os servidores públicos passam a compreender melhor os objetivos propostos pelo sistema e o significado social do seu trabalho, pelo aumento do suporte organizacional, que se refletem na criação e sustentação de altos níveis de engajamento no trabalho. O estudo contribui ao apresentar a interlocução da relação, a nível organizacional e individual, entre a CSGDRH e o engajamento no trabalho, de modo a instigar o gestor público quanto à importância da CSGDRH e como esta pode refletir em melhorias dos serviços públicos ofertados à sociedade.
